요약This dissertation is an empirical investigation of how labor market outcomes - such as wages, working hours, promotions, and career trajectories - are shaped by decisions made within firms and within families. Chapter 1 investigates firms' promotion decisions, focusing particularly on overtime work as a potential signaling mechanism for worker quality. Using Portuguese administrative data and exploiting a 2012 reform that reduced overtime pay, I show empirically that overtime serves as a signal for employee commitment and potential. A theoretical model clarifies how lowering overtime pay can enhance firms' ability to identify higher-quality candidates for promotion, and delivers predictions that are consistent with the data. Chapter 2 examines the causal effect of work organization on mothers' labor market outcomes by leveraging the Australian 2009 FairWork Act, which allowed parents to request more predictable schedules post-childbirth. Utilizing detailed longitudinal household survey data, we demonstrate that improved work schedule regularity significantly reduces the "child penalty" in women's earnings and labor supply, hence providing the first causal evidence that changes to work arrangements can reduce the child penalty in earnings for women. Chapter 3 extends these insights by analyzing whether the enhanced maternal labor market prospects highlighted in Chapter 2 affect intra-household allocation of tasks. Despite improved opportunities for women following the Fair Work Act, traditional gender roles in household responsibilitiesexhibit remarkable persistence. While the increase in maternal labor supply implies a significant shift towards equality in the female- and male-shares of household income, we do not observe any changes in the female share of home production.
