요약In the current engineering workforce climate, Black women are amongst the groups with the lowest engineering degrees awarded. The percentage of these Black women choosing to continue to work in the engineering workforce dips to just 4.7% between 11 and 15 years after completing their degrees, substantially lower when compared to Black men, 24.8%, and all women, 17.3%. This is a major drop that is only seen at the intersection of these two identities. The purpose of this qualitative, phenomenological study is to explore the career expectations and experiences of 8 Black women who have working in the engineering workforce for at least 5 years, to better understand what made them want to persist in or leave engineering. Intersectionality is at the core of this study due to the inability to fully separate the racial and gendered identities of these women, and the intent to promote the unique experiences that Black women have in these spaces. While Social Cognitive Career Theory is the primary theoretical framework, being supplemented Expectancy Theory and Met Expectation Theory. Seventeen screening survey completions and eight interviews were conducted to collect responses from these women. The interview responses went through three rounds of coded using Interpretive Phenomenological, while the survey responses were used as a tool to triangulate the small sample of interview participants. Environmental Supports and Resources, Outcome Expectations, and Self-Efficacy were the three major study themes pulled from the literature. The study findings showed that intent to persist in or leave engineering is impacted by a variety of factors, but the clearer their expectations about the climate of engineering, either through mentors, HBCU undergraduate programs, or years of experience, the less impacted they were by negative experiences and more likely they were to build a community to help them navigate the engineering workforce.
